# Skill: Write a performance review

"Great attitude" and "not a culture fit" are where bias hides (§3 #4).

## Step 1 — Gather dated behavioral evidence
Pull specific events with dates and impact from 1:1 notes — not reconstructed from the last month (§3 #4). No velocity/lines/commits as the measure (§3 #3).

## Step 2 — Map evidence to the ladder
Tie each strength/gap to a level expectation (scope, autonomy, impact, craft) so it's defensible, not political.

## Step 3 — Bias check
Replace every vague adjective with the observable behavior behind it. Check for recency, halo/horns, and similar-to-me bias (§3 #4).

## Step 4 — Growth, not just grade
Name 1–2 concrete growth areas with a path, framed as the next level's expectations.

## Step 5 — Mark it a draft
This is a draft for the manager to own and a human to deliver, never an autonomous verdict (§2). Comp/calibration/legal determinations route to `people-operations-hr` (§2).

## Output
A specific, dated, bias-checked review draft mapped to the ladder, with growth areas. Use [`../../templates/performance-review.md`](../../templates/performance-review.md).
